Abstract

Employee performance is an important factor in supporting the effectiveness of public service organizations. This study examines the effects of work environment, work motivation, and compensation on employee performance at the Fisheries Service of Sampang Regency. A quantitative associative research design was employed, involving all 34 employees through saturated sampling. Data were collected using a questionnaire and analyzed using multiple linear regression following validity, reliability, and classical assumption tests. The results indicate that work motivation has a positive and significant effect on employee performance (B = 0.642; p < 0.001) and represents the strongest relative predictor in the model. In contrast, the work environment has a negative and significant effect on performance (B = −0.215; p = 0.036), as does compensation (B = −0.187; p = 0.035). Simultaneously, work environment, motivation, and compensation significantly affect employee performance (F = 18.752; p < 0.001). The coefficient of determination (R² = 0.659) indicates that the three predictors explain 65.9% of the variance in employee performance. These findings emphasize the importance of strengthening employee motivation while indicating the need for further evaluation of workplace conditions and compensation practices to clarify the negative relationships observed in the regression model.
