Abstract

This study is designed to evaluate the impact of happiness at work and employee creativity on work productivity, with job satisfaction incorporated as a mediating variable in the analytical model, in response to inconsistencies in previous research findings. The methodology employed is quantitative explanatory, involving the entire population as the sample through a saturated sampling technique. The subjects of this study consist of 128 employees working at Turen Indah Properti. Data were collected through the distribution of standardized questionnaires. Furthermore, to test the research model, Structural Equation Modeling based on Partial Least Squares (PLS-SEM) was used as the data analysis approach. The findings confirm that happiness at work has a positive and significant contribution to employee performance (β = 0.196; t = 1.990; p = 0.047) and job satisfaction (β = 0.495; t = 4.369; p < 0.001). Employee creativity has a significant effect on job satisfaction (β = 0.405; t = 3.974; p < 0.001), but does not have a direct effect on employee performance (β = 0.077; t = 0.966; p = 0.335). Job satisfaction has a strong effect on employee performance (β = 0.668; t = 7.242; p < 0.001) and significantly mediates the relationship between happiness at work (β = 0.331; t = 4.186; p < 0.001) and employee creativity (β = 0.271; t = 3.164; p = 0.002) on employee performance. The model demonstrates high explanatory power (R² = 0.830). These findings emphasize the importance of job satisfaction as a key mechanism in linking psychological factors to employee performance.
